Reflection questions for developing a clear leadership identity

Leaders face a variety of expectations and often feel caught between conflicting demands. Studies show that growth doesn’t come from mere reflection, but from action and experimentation. According to Herminia Ibarra, a professor at London Business School, we shape our identity through experience—not by rigidly sticking to the status quo.

The development of an authentic leadership role is a continuous process, especially during transitional phases. It is crucial to pause, reflect on expectations, and consciously shape one’s role.

But how can this be achieved in practice?

Three essential steps are key: consciously experimenting with different leadership styles, regularly reflecting on personal development, and strengthening one’s self-concept. This also involves addressing important questions:

1. Who am I as a leader?

  • What strengths do I bring to my role as a leader?
  • What weaknesses do I recognize in myself, and how do I handle them?
  • What kind of leader do I want to be (values, vision, style, impact)?

2. What is expected of me?

  • What expectations does my team have of me, and how do I perceive them?
  • What expectations come from my superiors or stakeholders?
  • What expectations do I have of myself, and are they realistic?

3. What do I want to achieve?

  • What long-term goals do I have as a leader for my team, my organization, and myself?

4. How do I experience my current role?

  • Which situations in my current role feel right for me?
  • In what moments do I feel uncertain or out of place?

5. How can I develop further?

  • What new behaviors would I like to try in order to expand my leadership repertoire?
  • How can I actively seek and use feedback from my team and colleagues?

6. How does my leadership identity fit with my life situation?

  • How well does my current leadership behavior align with my personal life goals and values?

7. What can I do now to strengthen my leadership identity?

  • What small change can I try today in my leadership behavior?
  • Who can I talk to about my leadership identity to gain new perspectives?

 

These reflection questions help in developing a clear leadership identity. Through continuous reflection, experimentation, and intentional action, any leader can find and shape an authentic and impactful role.
